Abstract

In an era where diversity and inclusion are central to organizational success, neurodiversity remains an often-overlooked dimension. This thesis explores the underrepresentation of neurodivergent individuals?those with neurological differences such as autism, ADHD, dyslexia, and others?in leadership roles within organizations. Drawing from interdisciplinary literature, qualitative interviews, and case studies, the research investigates the systemic barriers that hinder neurodivergent individuals from ascending to leadership positions and examines the unique strengths they bring to the workplace. The study adopts a social model of disability and inclusive leadership frameworks to analyze how traditional leadership paradigms may inadvertently marginalize neurodivergent talent. Findings reveal that while neurodivergent individuals possess valuable cognitive and emotional assets?such as pattern recognition, hyperfocus, and innovative thinking?organizational cultures, recruitment practices, and leadership development programs often fail to accommodate or nurture these differences. The thesis proposes a reimagined leadership model that emphasizes cognitive flexibility, psychological safety, and individualized support systems. It offers practical recommendations for organizations to create inclusive environments that not only empower neurodivergent individuals but also enhance overall leadership effectiveness and innovation. By advocating for a shift from deficit-based to strength-based perspectives, this research contributes to the growing discourse on inclusive leadership and calls for a transformative approach to how organizations identify, develop, and support leaders of all neurotypes.
